Challenge and Vision

The American College of Cardiology (ACC) Accreditation Services project aimed to explore the developmental impact of the organization’s leader engaging in individual coaching and consulting, with a focus on leadership development and organizational transformation.

The organization’s CEO, Robert Weisenburger Lipetz, MBA, sought to enhance his leadership effectiveness through coaching and consulting. The primary focus was leadership development using traditional interventions associated with management consulting.

The Goal

This engagement aimed to help the client increase his leadership effectiveness and drive organizational transformation.

The coaching and consulting support focused on leadership development. The Innovative Leadership Institute® (ILI) used a rigorous assessment process, focusing on leadership maturity growth from the CEO’s baseline assessment throughout the engagement. The MAP is a rigorously validated, reliable, and advanced assessment tool in developmental psychology.

The Solution

The coaching and consulting approach involved several key activities:

  • Define Vision: The CEO’s vision and values definition process included increasing capabilities at his current developmental level and moving to the next developmental level. The CEO focused on health, mission, passion, security, spirit, and service domains.
  • Assess and Analyze: The client took the MAP and the Leadership Circle Profile to identify specific leadership competencies to refine. These assessments provided a baseline for creating a plan of action.
  • Create an Action Plan: The client developed a strategic plan for personal and professional growth. The plan included personal short-term goals such as improving communication, increasing emotional resilience, and reconnecting with family and friends. Organizational change short-term goals included developing dashboards, identifying and training successors, updating process flows to improve efficiency and effectiveness, and gaining IT support for key projects.
  • Identify Support Team and Communicate: The client identified supporters from his professional and family circles to offer feedback and support. Communication focused on personal and organizational change goals.
  • Develop Capabilities: The client actively pursued his short- and long-term plans, meeting with his coach/consultant weekly to track progress and refine them.
  • Provide Consulting Support: The consulting approach involved advising on every phase of the personal and organizational transformation, ensuring the client had the necessary support and guidance to navigate the complexities of the organizational change he was leading at ACC while concurrently elevating his performance and that of his organization.

Results and Impact

The program achieved significant success:

  • Participant Success: The client moved from early Achiever to late Achiever on the MAP assessment, allowing him to craft more robust approaches to leverage opportunities. During the engagement, ACC tripled in size, increased financial performance, and improved customer impact.
  • Community Success: ACC experienced significant success, including transitioning a critical function from outsourced to in-house, building technology-based solutions, and implementing performance management and profit-sharing processes. 

Conclusion

The ACC project demonstrated the value of combining leadership coaching and organizational transformation.

The client experienced significant personal and professional growth, and ACC achieved substantial business results. This case study highlights the importance of a comprehensive approach to leadership development and organizational transformation concurrently and its impact on individual leaders and their organizations.
